广东省某三甲医院优势专科人才梯队建设的实践初探

    Preliminary Exploration of Talent Echelon Construction in an Advantageous Specialty of a Tertiary Grade-A Hospital in Guangdong Province

      目的 探索三甲医院优势专科升级过程中人才梯队建设的有效路径,为同类医院人才培养及学科发展提供参考。
      方法 以广东省某三甲医院肿瘤中心升级为肿瘤医院的实践为研究案例,基于人力资本理论、人才生命周期理论及协同治理理论,采用“分层分类培育+多维度协同支撑”人才培养模式,构建覆盖青年人才、中坚骨干、学科带头人的全周期成长阶段,依托人力资源、医疗、科研、教学、信息、组织文化六大维度提供综合保障。
      结果 经过4年多实践,肿瘤医院实现高层次人才数量与质量双提升,科研成果取得重大突破,医疗业务能力持续增强,医院综合实力显著提高。
      结论 “分层分类培育+多维度协同支撑”模式的推进,可有效解决专科升级中的人才供给和质量提升问题,实现“人才-学科-医院”协同发展;该模式需结合医院实际动态优化,未来应注重人才数字素养与国际视野培养,为医院高质量发展提供人才支撑。

       

      Abstract:
      Objective This study explores effective pathways for talent echelon development during the upgrading of key specialties in tertiary hospitals, aiming to provide references for talent cultivation and disciplinary advancement in similar institutions.
      Methods Taking the transformation of a cancer center into a cancer hospital in a tertiary hospital in Guangdong Province as a case study, and grounded in human capital theory, talent life-cycle theory, and collaborative governance theory, a talent cultivation model of “stratified and categorized training + multidimensional collaborative support” was implemented. This model established a full-cycle growth framework covering early-career talents, core backbone staff, and disciplinary leaders, supported by six dimensions: human resources, clinical practice, scientific research, education, information technology, and organizational culture.
      Results After more than four years of practice, the hospital achieved dual improvements in both the quantity and quality of high-level talents, made significant breakthroughs in scientific research outcomes, sustained enhancement in clinical service capabilities, and a notable rise in the hospital’s overall strength.
      Conclusion The promotion of the“stratified and categorized training + multidimensional collaborative support” model can effectively address talent supply and cultivation challenges during specialty upgrading and facilitate the synergistic development of “talent–discipline–hospital.” This model should be dynamically optimized according to the hospital’s actual context, with future efforts focusing on cultivating digital literacy and an international perspective among talents, thereby providing robust human resource support for high-quality hospital development.
